Trois, c\u2019est souvent plus solide.<\/h2>\n\n\n\n<p class=\"wp-block-paragraph\">Le bin\u00f4me au sommet rassure. Il donne une impression d\u2019\u00e9quilibre, de compl\u00e9mentarit\u00e9, de r\u00e9partition saine du pouvoir. Dans beaucoup d\u2019entreprises, l\u2019id\u00e9e semble presque \u00e9vidente : deux leaders, c\u2019est mieux qu\u2019un. On r\u00e9partit les expertises, on partage la charge, on \u00e9vite l\u2019isolement du chef unique.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Le probl\u00e8me, c\u2019est que ce qui para\u00eet harmonieux sur un organigramme ne tient pas toujours dans la dur\u00e9e.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Une \u00e9tude publi\u00e9e dans <em>Academy of Management Discoveries<\/em> le 5 d\u00e9cembre 2025 par Leslie DeChurch, Alina Lungeanu, Megan Chan et Noshir Contractor s\u2019est pench\u00e9e sur un sujet rarement trait\u00e9 avec autant d\u2019originalit\u00e9 : la stabilit\u00e9 du leadership partag\u00e9 dans le temps. Les chercheurs ont crois\u00e9 deux terrains que tout semblait opposer : 13 \u00e9quipages analogues de la NASA et des donn\u00e9es historiom\u00e9triques de la Rome antique entre 32 BCE et 491 CE. Leur conclusion est saisissante : les configurations de leadership partag\u00e9 \u00e0 deux sont les plus instables. \u00c0 l\u2019inverse, un leader unique ou un collectif de trois leaders ou plus tend davantage \u00e0 durer dans le temps (<a href=\"https:\/\/journals.aom.org\/doi\/10.5465\/amd.2025.0028?utm_source=philippeboulanger.com\">Academy of Management Discoveries<\/a>, <a href=\"https:\/\/sonic.northwestern.edu\/home\/projects-2\/past-projects\/mdt\/?utm_source=philippeboulanger.com\">Northwestern University SONIC<\/a>).<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Autrement dit : le sujet n\u2019est pas seulement de partager le leadership. Le sujet, c\u2019est la forme du partage.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"h-quand-ils-ne-sont-que-deux-tout-peut-vite-devenir-duel\">Quand ils ne sont que deux, tout peut vite devenir duel<\/h2>\n\n\n\n<p class=\"wp-block-paragraph\">\u00c0 deux, la structure a un d\u00e9faut invisible au premier regard : elle polarise presque tout.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Qui tranche quand il y a d\u00e9saccord ?<br>Qui porte la vision quand les signaux deviennent contradictoires ?<br>Qui repr\u00e9sente l\u2019autorit\u00e9 r\u00e9elle aux yeux de l\u2019\u00e9quipe ?<br>Qui accepte de reculer sans se sentir diminu\u00e9 ?<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">\u00c0 deux, le leadership partag\u00e9 bascule facilement dans une m\u00e9canique de miroir, de rivalit\u00e9 ou de compensation. M\u00eame quand les deux personnes sont brillantes. M\u00eame quand elles se respectent. M\u00eame quand leurs expertises sont r\u00e9ellement compl\u00e9mentaires.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Parce qu\u2019en cas de tension, il n\u2019existe pas de troisi\u00e8me point de stabilisation.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">C\u2019est pr\u00e9cis\u00e9ment ce qui rend la d\u00e9couverte si int\u00e9ressante. Le duo n\u2019est pas forc\u00e9ment mauvais. Il peut m\u00eame \u00eatre tr\u00e8s performant sur une phase courte, dans une situation de crise, ou sur un mandat tr\u00e8s clairement d\u00e9fini. Mais en mati\u00e8re de stabilit\u00e9, il semble porter une fragilit\u00e9 structurelle particuli\u00e8re. Les auteurs parlent d\u2019ailleurs de \u201cdyadic instability\u201d, une instabilit\u00e9 propre aux configurations \u00e0 deux (<a href=\"https:\/\/journals.aom.org\/doi\/10.5465\/amd.2025.0028?utm_source=philippeboulanger.com\">Academy of Management Discoveries<\/a>, <a href=\"https:\/\/megan-a-chan.com\/shared-leadership-from-rome-to-mars\/?utm_source=philippeboulanger.com\">Megan Chan<\/a>).<\/p>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"h-pourquoi-trois-change-la-dynamique\">Pourquoi trois change la dynamique<\/h2>\n\n\n\n<p class=\"wp-block-paragraph\">\u00c0 trois, quelque chose de fondamental se transforme.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">On sort du face-\u00e0-face permanent. On introduit une capacit\u00e9 de r\u00e9gulation. Un troisi\u00e8me leader peut temporiser, recadrer, arbitrer, reformuler, redistribuer la parole, absorber une tension naissante. Le syst\u00e8me devient moins binaire. Il respire davantage.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Cette intuition n\u2019est pas nouvelle en sociologie. Georg Simmel expliquait d\u00e9j\u00e0 qu\u2019un groupe de trois peut \u00eatre plus stable qu\u2019une dyade, notamment parce qu\u2019un troisi\u00e8me membre peut jouer un r\u00f4le de m\u00e9diation quand deux personnes entrent en friction (<a href=\"https:\/\/openwa.pressbooks.pub\/sociologytcc\/chapter\/6-2-group-dynamics-and-behavior\/?utm_source=philippeboulanger.com\">OpenWA Sociology<\/a>).<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">La nouveaut\u00e9, ici, c\u2019est que cette logique est observ\u00e9e dans deux univers extr\u00eames : des \u00e9quipages pr\u00e9parant des environnements proches des missions spatiales, et des structures de pouvoir de la Rome imp\u00e9riale. Quand une m\u00eame forme r\u00e9appara\u00eet dans des contextes aussi diff\u00e9rents, il devient difficile d\u2019y voir un simple hasard.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"h-de-rome-a-mars-la-structure-compte-plus-qu-on-ne-veut-l-admettre\">De Rome \u00e0 Mars, la structure compte plus qu\u2019on ne veut l\u2019admettre<\/h2>\n\n\n\n<p class=\"wp-block-paragraph\">Le point le plus utile pour les entreprises n\u2019est pas seulement acad\u00e9mique. Il est tr\u00e8s op\u00e9rationnel.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Dans beaucoup d\u2019organisations, on continue de designer le pouvoir comme si la structure n\u2019\u00e9tait qu\u2019un habillage. On d\u00e9place des cases, on cr\u00e9e des co-directions, on nomme des tandems, on juxtapose des responsabilit\u00e9s, puis on esp\u00e8re que les personnalit\u00e9s \u201cferont le reste\u201d.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">C\u2019est souvent l\u2019inverse.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">La structure cr\u00e9e une partie du comportement qu\u2019elle pr\u00e9tend simplement encadrer.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Cette id\u00e9e rejoint directement ce que je d\u00e9veloppe dans mon livre, chapitre 11 : les organisations et les structures ne sont pas neutres ; elles conditionnent les frictions, les arbitrages, les vitesses d\u2019apprentissage et la capacit\u00e9 \u00e0 exp\u00e9rimenter. P001-304-9782100876556_ep05 &#8211; f\u2026 P001-304-9782100876556_ep05 &#8211; f\u2026<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Quand une entreprise cr\u00e9e un bin\u00f4me de pouvoir sans clarifier les zones de d\u00e9cision, les crit\u00e8res d\u2019arbitrage, les temporalit\u00e9s, les modes de d\u00e9saccord acceptables et la perception de l\u2019\u00e9quipe, elle n\u2019installe pas de la fluidit\u00e9. Elle fabrique parfois une tension lente.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Et cette tension co\u00fbte cher :<br>d\u00e9salignement,<br>messages contradictoires,<br>ralentissement des d\u00e9cisions,<br>\u00e9puisement politique,<br>et, au bout du chemin, usure des talents.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"h-le-leadership-partage-n-est-pas-une-mauvaise-idee-le-mauvais-design-si\">Le leadership partag\u00e9 n\u2019est pas une mauvaise id\u00e9e. Le mauvais design, si.<\/h2>\n\n\n\n<p class=\"wp-block-paragraph\">Il faut \u00eatre pr\u00e9cis ici.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Cette recherche ne dit pas que le leadership partag\u00e9 est une erreur. Elle dit que toutes les formes de leadership partag\u00e9 ne se valent pas.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">C\u2019est une nuance essentielle.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">D\u2019ailleurs, la litt\u00e9rature sur le sujet souligne depuis longtemps les b\u00e9n\u00e9fices possibles du shared leadership : meilleure circulation de l\u2019information, confiance, coordination, intelligence collective, adaptation dans des environnements complexes (<a href=\"https:\/\/oxfordre.com\/business\/display\/10.1093\/acrefore\/9780190224851.001.0001\/acrefore-9780190224851-e-442\">Oxford Research Encyclopedia of Business and Management<\/a>).<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Mais ce nouveau travail rappelle une v\u00e9rit\u00e9 plus inconfortable : un mod\u00e8le peut \u00eatre s\u00e9duisant en th\u00e9orie et fragile dans sa g\u00e9om\u00e9trie r\u00e9elle.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Le probl\u00e8me n\u2019est donc pas \u201cpartager ou ne pas partager\u201d.<br>Le probl\u00e8me est : avec combien, selon quelles r\u00e8gles, dans quelle architecture, pour quelle dur\u00e9e, et avec quels m\u00e9canismes de stabilisation ?<\/p>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"h-ce-que-les-dirigeants-devraient-se-demander-avant-de-creer-un-duo\">Ce que les dirigeants devraient se demander avant de cr\u00e9er un duo<\/h2>\n\n\n\n<p class=\"wp-block-paragraph\">Avant d\u2019installer un tandem de direction, quelques questions valent plus qu\u2019un s\u00e9minaire de gouvernance :<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Le duo a-t-il un territoire r\u00e9ellement distinct ou une fronti\u00e8re floue ?<br>Qui tranche vite en cas de blocage ?<br>Comment l\u2019\u00e9quipe lit-elle la hi\u00e9rarchie r\u00e9elle ?<br>Que se passe-t-il si les deux leaders veulent incarner la m\u00eame chose ?<br>Le bin\u00f4me est-il une solution de fond, ou un compromis politique temporaire ?<br>Et surtout : le duo a-t-il \u00e9t\u00e9 pens\u00e9 pour durer, ou simplement pour apaiser le pr\u00e9sent ?<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Beaucoup de duos existent parce qu\u2019ils \u00e9vitent une d\u00e9cision plus tranch\u00e9e. Or un organigramme pens\u00e9 pour \u00e9viter l\u2019inconfort du moment cr\u00e9e parfois un inconfort beaucoup plus grand quelques mois plus tard.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"h-une-lecon-de-gouvernance-plus-large\">Une le\u00e7on de gouvernance plus large<\/h2>\n\n\n\n<p class=\"wp-block-paragraph\">Ce que montre cette \u00e9tude d\u00e9passe la question du leadership.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Elle rappelle quelque chose que beaucoup d\u2019entreprises oublient : la performance n\u2019est pas seulement une affaire de talent individuel. C\u2019est aussi une affaire d\u2019architecture humaine.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">On adore parler des bons profils, des bonnes comp\u00e9tences, des bons leaders.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">On parle moins du bon nombre.<br>Et encore moins de la bonne configuration.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Pourtant, dans une organisation, la forme du pouvoir agit comme une technologie invisible. Elle acc\u00e9l\u00e8re ou freine. Elle fluidifie ou rigidifie. Elle prot\u00e8ge l\u2019innovation ou l\u2019\u00e9touffe.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Un duo peut \u00eatre brillant.<br>Un trio bien con\u00e7u peut \u00eatre plus r\u00e9silient.<br>Et un leader unique peut parfois \u00eatre plus clair qu\u2019un partage mal dessin\u00e9.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">La le\u00e7on utile n\u2019est donc pas id\u00e9ologique.
